UAI Staff News

Volume XI
Issue 11
October 30th, 2023

Education & Healing.  Central to our mission at UAI is cultivating the power and voice that innately exists within each of our amazing students.  The other half of our mission is to grow that power & voice with rigor and equity.  We plan lessons to challenge their thinking, to stretch their perspectives on folks with different backgrounds and experiences than them, and expect them to leverage their intelligence and compassion in making strong choices and decisions.

Last week our students staged a student-organized walkout and led a smaller group of students to join the protests at NYU.  We asked for a volunteer to monitor their walkout to make sure no physical harm came to them.  The students walked out and the staff person went with them to make sure no physical harm came to them.

During that walkout, two members of our community held a horrific demonstration of hate in the form of a clearly antisemitic sign.  Instead of leveraging her voice and power to call for justice and condemning decisions to use violence, this student spread hate.   Whether knowingly or unknowingly - she spread hate, and the choice to spread hate is not one we will ever stand behind.   At UAI, we firmly stand against any action that promotes hate or violence toward any community, including jewish communities.

For any action that any member of our community takes that results in such harm, there are consequences and after that, there is restoration.  Consequences have been issued, and now it is time to move forward in restoration.  To that end, here's what's happening (and already happened)
  • Already Happened:
    • Public Messages to Social Media and Families to Stand Against the Message of Hate
    • Consequences administered to students fomenting hate speech
    • Counselors, Deans, and Admin holding open door counseling for those in need
    • Mobilization of UAI Youth Leadership Council to gather student perspectives and needs for next steps
    • Currently Coordinating Support with UA and NYCDOE OSYD to bring in support for restorative justice circles and other actions to repair.

  • What's Coming Soon

    • Healing Harm and Educating Our Community

      • Naming the Harms Done.  First and foremost, we want to make sure that the steps we take are actually addressing the harm done.  From meeting with the YLC last week, it is clear that we don't fully understand the full spectrum of that harm.  To begin our work, we will be conducting staff circles to uncover and name the harm done so that we can move forward in addressing it.  The YLC is working with students to collect student concerns, questions, and expressions of how they feel harm (or have seen harm done).  We will also be holding a family Town hall to similarly collect input. If you see something missing, please lift it up and we'll include it in our gathering & understanding the harm step of our healing process.

Once we have a better understanding of what we need, we'll be working with UA and NYCDOE OSYD to leverage key restorative tools like circles to address the harms done.

      • Educating our Community.  We need to do much work to educate our community about antisemetism, and lean into our experiences of working to become an anti-racist school.  This act flew in the face of our schools' values and the fact that it happened at all by any member of our community illustrates how much work we each have to do.   I am tapping our Equity team and inviting anyone who would like to join into the work to develop a sequence of learning experiences (in conjunction with organizations like the NYPD Hate Crimes unit (they come into schools to offer workshops on Hate Speech), the Jewish Heritage Museum, and Facing History) to educate our staff and students.

      • Student Response.  Our student leaders have crafted their own response to the issues.  We are working with them to figure out the best platform for their voices and supporting them in pursuing their own action plan for repair and growth.

      • Town Hall.  Our SLT met on Thursday night to discuss the issue, and we will be holding a Town Hall this week to update our families on our work and to invite them in to join our work and provide us with their invaluable perspectives on our next steps.

  • What's In the Long Term
    • As we move through our immediate and short term work, our long term goals will become more articulated.  We know that there are long-term implications of this work.  We will come together, as we have always done, to find out what needs to be changed and to make those changes to improve the quality and education of our entire school community.

Announcements & To Dos

Restorative Circles.  As I mentioned above, we are launching a series of restorative circles to begin to repair the harm resulting from the antisemetic signs our students held during the student-led walkout last week.  We are coordinating support with UA and OSYD, and this does take time to get folks out. here to plan and support us.  However, we want to make sure we are doing things right, not just fast.  To that end, here's what we going to be doing

  • Staff Circles.  These will be UAI staff run circles to help us identify the harms done from the perspectives of our staff.  The goal is to be able to accurately name the harms so that we have a clear picture of the scope of work we need to tackle.

For this first circle, we will be in affinity groups with teams facilitated by our school leadership, deans and counselors.  Staff will choose their circles for this round.  Please complete THIS FORM

  • Student Circles.  With the support of UA and OSYD folks, we will be running restorative circles for students in advisory and/or learning labs.  Because we are coordinating with UA and OSYD, please know this will take some time.  As we get more information, I will share specifics.  We're aiming to get these up and running no later than next week.

  • Ongoing Circles.  We will need follow up staff circles (supported by our friends at UA and OSYD) to repair the harm at the staff levels.  We're hoping to schedule the first of those on Tuesday, during our Staff PD.

Equity Team Pivot.  The Equity Team will be charged to focus their work on educating students and staff around multiple anti-racist/anti-biased issues including antisemetism.   We are reopening the team to folks who may be interested.

Benchmarks are Here.  Despite everything that is happening, the end of the marking period is still upon us!  Benchmarks are scheduled, and this year, to best support our ability to identify student academic needs early, we are grading in teams.  The goal is to have as many different eyes on student work as possible to build a more objective and critical understanding of where we need to improve instruction.

PD Calendar Update. Here are the updates to the PD schedule for the rest of MP1
  • 30OCT23 - Restorative Circles
  • 06NOV23 - Benchmark Grading
  • 07NOV23 - Election Day PD (Circles, Benchmark Analysis, Progress Monitoring on Goals)

Quality of Feedback.  Next week we will circle back to launching our first round of Instructional Rounds.  This round will focus on feedback loops and the quality of feedback students are receiving and using to improve their performance.  Feedback can take multiple forms, but for this visit, we will be looking at the feedback that happens within class periods.  This can be things like
  • Conferences with students
  • Individual or small group feedback teachers give while circulating during work time
  • Global Feedback to the class, based on information gathered while circulating.
In order to give feedback, you need to have a way to assess how students are learning the new content and skills.  There needs to be discourse and student writing so you can see/hear student thinking and assess what they need to improve.

Outreach Log.  Please make sure you are inviting all students who have <75 in your class to attend your Monday Office Hours.  Please document that you have informed families that the Office Hours are support for students and document that in the  outreach log by midnight on Sunday nights.

NOTE:  At the end of MP1, I will be checking that any student who received <75 in your class ALSO had record of successful outreach.  If you are not able to successfully connect with families by the end of this week, you MUST reach out to Tracey to get help in connecting with families.

Academic Conferences and Office Hours.  Please continue to make sure that you have entered Grades into SyncGrades this week.  Students should have at least 1 progress grade in SyncGrades, and more importantly, please make sure you are conferencing with students and communicating home about student progress this week.  If you have students who have less than a 75 in your class, please make sure you are asking them to attend your Office Hours on Mondays from 2:50-3:30.  Please use your outreach time to let families know that you have time to work with students after school on Mondays.

Finalize After School Rosters.  Please continue to help promote your after school clubs.  Please make sure you are getting a reliable group of at least 10 students.  Help our after school classes get off the ground!
  • Black Student Union - Joanna & Pauline (Rm 411) - Tuesdays & Thursdays 3-4:30
  • Arts & Crafts Club - Tiffany & Jennifer (Rm 311) - Mon/Tue/Weds - 3-4:15PM

Week of 23OCT23

UAI Staff News

Issue 10

Social Emotional and Academic Learning.
It is completely rational human behavior for us to lean on our prior experience to inform our current situations.  We are learners.  Our collective ability as a species to gather, internalize, and create knowledge that we then share with our fellow humans is a distinct evolutionary advantage and is what has put humans at the top of the food chain.

AND it is that same natural instinct to rely on prior experience that tends to get us into hot water as we engage in social interactions in our classrooms.  As we enter into the end of Marking Period 1, the honeymoon of the beginning of the year is waning, and teenage behavior is reacting the stresses of evaluation - and boy, nobody knows how to push buttons quite like teenagers!

So, naturally, we all fall into .... well our own experiences and beliefs of what should be...

This is where I ask us all to dig deep and pull out from our instinctual reaction and challenge ourselves to be more reflective and meta (another evolutionary advantage for humans).

Social Emotional Skills, like self and social awareness, perspective taking, and decision making are learned skills - Just like using figurative language, being precise in metric measurement, inferring historical influences from primary documents, or solving a system of linear equations.

We do not expect our students to naturally know the steps to any of the academic skills I just listed.  Yet, too often our teenagers are expected to naturally display these social emotional skills, with a seeming assumption that "they should just know"....

And that's where our instincts overtake our rationale.  We assume kids should just know...because "when we were their age, we just".. or "my mother would never let me"... or if "I did that when I was there age..." or whatever prior experience we have.

There are three weeks left in the marking period, and this marking period will end with major performance assessments (benchmarks) that will measure their progress and give them an evaluation of their learning thus far.   As we near the end, the stress of their bad choices (because they're not very good at making decisions) will come to a head, and their ability to regulate their emotions and demonstrate self and social awareness will be challenged.  Their ability to respond well to stress is directly correlative to their capacity to reflect on their choices and on their actiions' impact on both themselves and those around them.

Now more than ever, we need to seek to understand and redirect behaviors so that student social emotional development is explicitly addressed - much in the way we would explicitly teach a student a skill they need to succeed on an academic task.

Conferencing is the perfect tool to provide this feedback.  Also, there isn't a secret sauce to how to do this.  Students who are making poor decisions in their behavior, attendance, or actions in class need to be able to connect that behavior to their learning outcomes. Help them see and reflect on choices and how they led to where they are today.  Coach them into how to make better choices (and in the process become more self-aware).

When we leverage our rationality to seek to understand (vs. seeking to control), we find solutions to help our students thrive.

If a student isn't doing something they need to do (putting away phones, getting to class on time, submitting homework), there's a reason.  No student chooses to fail.

They simply are missing a skill - in this case - self-awareness.  And as their teachers and educators, our role is to teach them that skill - be it academic or social emotional.

So as we wrap up the marking period, in the moment of most intense teenage button pushing, take a deep breath.  Seek to understand how to help them bridge the skill gap (that they are furiously trying to hide with these behaviors).  Once you understand and help students bridge their social emotional and/or academic gaps, you'll rapidly see that you don't need to control student behavior, because they will end up doing that for themselves.

Announcements & To Dos

AP African American History Showcase.  Congratulations to Kelly & Martine who were chosen to showcase their student-centered, discussion approach to the AP curriculum.  Their relentless support of high-quality student discourse around primary documents leads to equitable access and participation for ALL students.  When the folks from AP for All came to visit, they were incredibly impressed with their practice and how they couldn’t tell who was a general education student, a student with learning differences or an English language learning student in the room because of how they structure their lessons.  The AP for All folks shared also “that’s how it should be” and they shared that Martine & Kelly are an example of how the ideals of AP for All can actually work in practice.  I am super impressed with their hard work as they are an exemplar in practice for not only UAI, but now also for all schools running the new AP African American History Course!  Thank you Kelly & Martine for all your efforts, and good luck at the showcase.  We know you'll be amazing - because you already are!!!

Equity Team.  Thanks to all who expressed interest in joining this year's Equity Team! We had lots of folks volunteer for this very important endeavor so we needed to cap the team at 7 (I selected the first 6 who responded to my email). A special thank you to Sue, Jelissa and Joanna who have volunteered to be our fearless leaders! Team members - be on the lookout for more info from Annie next week regarding our first meeting.

  • Team Leads: Sue, Jelissa, Joanna, Annie
  • Team Members: Alaisha, Elena, Dru

SyncGrades.  Several folks have been asking for SyncGrades to come in and do a professional development with staff.  They don't have that.  I asked explicitly.  They just don't have that as part of their business model.  Instead, they rely on their Wiki and their help functions to bring users up to speed on the platform.

We have very industrious and smart folks on staff and everyone has resolved issues.  So, the best professional development we could offer around SyncGrades is to bring folks together into the same room, and to share questions and answers among the group.

Here's the things that MUST be happening in SyncGrades consistently by now
  • All grades must be synching from Google Classroom - INCLUDING the final averages
  • All students must be showing in your Sync Grades and Google Classroom
  • Students who are NOT in your class should NOT be showing in your rosters (attendance or grades)
If they are not happening, there ARE folks who have figured things out.  Please come ready to ask your questions in PD.  If they ARE happening, please come prepared to share your amazing wisdom!

Please take a moment to complete this survey so that we can put together a quick FAQ for UAI on SyncGrades.

By the end of Monday PD, you will have the answers you need OR you will have submitted the issue to SyncGrades for support!

Embracing Challenge.
In opening up the year, I spoke about both our achievements and our challenge.  It's a lot easier to celebrate a high graduation rate and successful alumni than embracing the reality of how many of our current students are still experiencing major holes in their learning.  But one of the things that makes reaching the top of the mountain sooooo good is the challenge of the journey.

It is without a doubt that we have a LOT of work to do this year.  Our data definitely underscores that!

MAP Data.  Last Monday we reviewed our MAP  Reading scores.  Across all 7 grades, 2/3 of our students are struggling to read at their grade level (compared to other students in the US in the same grade).  Their literacy has wide ranging impact on their ability to perform in class and state assessments like the NYS Middle School ELA and NYS Regents exams (all of them)

June 2023 Regents Scores.  We saw in June the outcome of our June 2023 Regents.  While many of our students scores >50, thereby satisfying a graduation requirement, the overwhelming majority of our students scored <65 - which is extremely reflective of our students' literacy struggles.  On top of their literacy challenges, last year our overall attendance rate was 84%, which meant that most of our students were missing over 30 days of school - and critical learning moments in class last year.

It's super clear that we have our work cut out for this year.  More than ever, it is super clear that we all have to find ways to work together to collectively develop student literacy and capacity in all of our classes.

This is precisely what the Middle School Team has done since we first found out last spring that our school was put on the CSI list.  In the face of such gut-punching news, they circled their wagons, pulled together and found ways to implement changes, interventions, and lift up expectations & raise student performance.

Through that collaboration, they encouraged and pushed more students to take the exams AND surrounded our neediest students with the interventions needed to make sure they thrived.  Together they rewrote what should happen in learning labs and developed and executed a comprehensive intervention plan that targeted individual student learning needs.  That plan was successfully launched at the start of this year and is already doing great work with kids.

As a result of pulling together and doubling down - the MS team increased proficiency significantly (nearly 4X better than 2022-23 in both ELA and Math!!).  Every teacher on that team stepped up, pitched in, and found ways to help students, and nearly every student in the middle school thrived as a result!  This improvement is so phenomenal that I'm feeling extremely hopeful that their efforts will pull us off the CSI list after just one year.

The MS team is a true testament to what we can do as a community when we are united. We do have much work to achieve across all 7 grades and we do have a significant amount of work to do in the upper schools (grades 8-12) in particular.  But there is so much talent and commitment in all of UAI, that I have no doubt that we will pull together, and just like the MS did, we will pull our way through.

Thank you to the MS team for their commitment and to Phillan's incredible leadership of the team!  It's a model that we can turn to find ways to thrive as a whole school, and we are lucky to have them as resources, inspirations, and models for what we need to do with the rest of the school!

Announcements & To Dos

Progress Reports.  OK - I *think* it's fixed.  Student gmails have been associated, and if your Google Classrooms follows the UAI grading policy, grades should transfer.  The one hiccup that you may be encountering is with Missing or Excused work.  If you're having problems transferring, try putting in a 50 for missing work.  If it is excused, unassign it from the student, and see if that works for the transfer.

I did a test run on the progress reports and clicked a button that said "email to students."  I thought that would generate a file that I could then email to students, but it *might* have actually sent an email (I'm still trying to figure that one out today).   If students actually received it, please let them know that's not the real progress reports.

Go ahead and get your grades in by Friday (for REAL'S this time!).  Then we'll send out the progress reports for next week.

Consultation Committee Outcomes.  We had our first consultation committee meeting on Thursday morning.  Here are some of the outcomes for that meeting:
  • Space for Sub Paras and Sub Teachers to Keep Belongings.  Regular Sub Teachers & Paras should pair with a teacher to store belongings in a classroom closet.  Teachers should definitely reach out to Sub Teachers & Paras to offer space in classroom closets.  We have extremely limited storage space.  If folks cannot easily find space in classrooms, folks are always welcome to store whatever they need in my office or Jen/Annie's office. Itinerant subs will be able to store their belongings in the main office closet for the day.

  • Teacher's Lounge Improvements.  We'll be moving the copier machine back into the main office space this week to give more space in the teacher's lounge.  I also donated my microwave to the lounge for a 2nd microwave (I have zero idea what happened to the old ones).

  • Advance Ratings.  Many folks had questions about advance ratings outcomes.  We did a default option last year for the ratings, so folks associated to a regent course was evaluated on the regents. Those folks not specifically associated to a regent were bundled to their discipline (e.g. Social Studies) or if they are not officially part of department (e.g. PE) they are bundled to the entire school.

Prior to the pandemic, our MOSL ratings have always been effective.  This is the first time that we had MOSLs in a long time, and the outcomes were very surprising and not good.

Our students are struggling and it's appearing on our schools' exam results.  There are still specific questions that folks have (e.g why are their variations in the measures for one teacher vs. another).  We're tracking that down with specific teachers, and of course, individual teachers always have the option to appeal.  I have not idea how those work or what that means, but I do know that our data is showing that we are not performing well, relative to our city and state peers.

It is not easy being branded by a system that seems very intent to shame rather than support.  It's quite terrible and really undermining...

But please remember that the brand of that rating is not a definition of who you are, what you're able to do, and most importantly, what you mean to our families and students.  It does show that we have much to learn and improve upon - and that is what matters most.
  • Per Session Timeliness.  Several years ago, a staff member submitted her per session sheets YEARS LATE.  Yes, you read that correctly.  She one day realized that she forgot to submit her paper work and that she never got paid.   Long story short, we ended up having to pay her back log of time off of the current years' budget, and I was shocked that the outcome was that, but that's exactly what it was.  When I asked how that was possible, I was given no real answer, but I was told that I can put into the expectation of per session activities that timely submission of per session sheets is a requirement of being eligible for the position - which I have done ever since that instance.

Throughout her time working with us Del (our former payroll secretary) would always complain how much time it took to back track and catch up with folks who submitted their per session sheets late.  She had an allotted time frame to submit the per session, and then when someone would turn in something late, she would have to disrupt her work flow to deal with that person's late timesheet.  Multiply this by lots of late people - and her work flow got all sorts of disrupted.

So, when you hear Dai saying that you need to be on time with your per session sheets - you need to understand that that is 100% coming from me.

I am not asking a large ask from any individual.  It's 10 minutes of your attention and time - but it is saving Damaris & Dai hours, and loads of frustration for each pay period.  It's a super tiny ask of you for such a huge benefit for them and for the school. So Please

Put in your phones, right now, an alarm that goes off on the 1st and 16th of every month at 8AM (or a time when you have a break) to remind you to take 10 minutes to complete your per session sheet and submit it via the form.  It should not take you more than 10 minutes, but you HAVE to remember to do it on time.

On Thursday, I agreed with the Consultation Committee to give you 48 hours to submit it. So, all per session for the 1st -15th will be due on the 17th at 3PM.  All per session from the 16th-31st will be due on the 2nd at 3PM.

From here on out, if you are late more than two times, you will be marked ineligible for any UAI per session opportunity for the remainder of the school year.  That means after today, if you submit your per session late two times - on the 3rd time, you will be paid, but you will also be removed from any per session opportunities after that (i.e. you will not be allowed to submit for a 4th time because you will not be approved to work per session after submitting late for the 3rd time).

So, do NOT be late.  Set the reminders, follow through, and just take the 10 minutes each pay period to complete and submit the paperwork on time.

PD Calendar.  Much of the first marking period PD is launching the work that we are doing for the year.  We had three Mondays in September which covered things we needed to do (e.g. work time to set up Google Classrooms, reviewing evacuation procedures, and getting ready for curriculum night).  For October, we'll begin to set the stage for our longterm work of the year.  Here is the PD schedule for the rest of MP1

Week of October 2nd

UAI Staff News

Volume XI
Issue 06
October 2nd, 2023

It's October!
 Happy October everyone!!

It's a short post today.  The sun has finally come out, and I'm spending time outdoors with the family!!

We have successfully wrapped up September, and have now well and truly launched into the 2023-2024 school year.  We have some early wins and strong steps towards meeting our goals thus far
  • Our ADA (average daily attendance rate) for the month of September was 92%!!!
Dude - that's higher than we were at before COVID.
Many, many shout outs to our amazing team of parent coordinator & counselors under Jen's leadership who have been working furiously to make calls each day to our kids who were absent or late to school.
Many, many shout outs to all of the staff who have created learning environments that make kids feel warm, welcomed, and that they are missed when they were out.  It's working and you're all doing an amazing job!

  • Stepping into MAP & Data Tracking
We have successfully completed the baseline testing for math and literacy, and we'll be looking at that data on Monday to begin our focus and work in lifting up student proficiency in literacy & numeracy in all classes.

  • First Progress Report & Conferencing
Our first progress reports are coming out and teachers have begun having focused conversations with students who have less than a 75 in their classes. This week's outreach should also be focused on discussing with families what they can do at home to boost support and help their child improve their performance in all of their classes.
We still have a ways to go, but we're definitely on the right path!  Your efforts are having positive inroads, and as a result, we are definitely moving in the right direction!

Announcements & To Dos

Progress Reports.  I'm still trying to figure out the rostering glitch with SyncGrades.  So, we're going to extend progress reports to next week.  Please make sure to get your grades in this week.  I haven't heard from anyone that they have not been able to resolve Google Classroom synching with SyncGrades . If you are still having issues with SyncGrades and they have not responded to you, please reach out!

SyncGrades Attendance.  I took a look through SyncGrades to see how folks were doing with attendance.  Some folks missed some days, and some folks missed no days.  Some folks missed more than some days....

Weekly Outreach Log Checks.  You should have received an email from me with feedback about your completion of the outreach log for the week of 11SEP-17SEP and the week of 18SEP-24SEP.  Please remember to complete this week's (25SEP-01OCT) outreach log by midnight tonight.  The week of outreach always goes from Monday through Sunday.  As a reminder,  you MUST document all 55 minutes of remote time.  I'll be checking the log twice a month.  The next check will be on 14OCT.

After School.  THANK you to everyone who signed up to facilitate a club for students.  You have all be approved to run the following clubs (for the meeting times listed).  Please actively recruit students in your classes (and encourage students in your classes to join clubs).  You MUST submit an attendance list with your time card for After School per session.  For the month of October, you want to recruit and try to get a reliable 10-15 students in attendance for each session.  On 01NOV, you will have to submit a final list of students.  Clubs with fewer than 10 committed students will have to be cancelled.  So please, do your best to recruit kids!

Clubs should launch this week!  Here are the amazing clubs that folks have agreed to run:
